    Managing Change Is a Skill; Here’s How to Teach It (opinion)

    In every sector, including higher education, change has become the defining condition of professional life. Budgets shift, opportunities change, teams reorganize and expectations evolve faster than most of us can keep up. Students, postdocs and seasoned professionals alike are being asked to adapt constantly, often without ever being taught how to do it.

    As directors of career centers, our job is to spot the skills tomorrow’s leaders will need and to design ways to help them build those skills now. At the top of that list is the ability to navigate change and to help others do the same. It’s not a “nice-to-have” skill anymore; it’s part of how one leads, collaborates and makes their own work sustainable.

    We’ve been discussing how to help trainees and professional colleagues negotiate change for a long time. Naledi developed the Straight A’s for Change Management framework through National Science Foundation–funded work focused on training biomedical professionals in people management and managing-up skills. Dinuka has used this approach in his own leadership practice and integrated its lessons into his work supporting trainees and professionals. Together, we wanted to share what this looks like in real life.

    What’s often missing in professional skill development isn’t the outcome; it’s the process. The Straight A’s for Change Management framework offers exactly that. Built on four steps—acknowledge and accept, assess, address, and appreciate achievement—it helps people build agency: the capacity to act skillfully even when they can’t control external events.

    Acknowledge and Accept

    Step one is to acknowledge reality and then accept what it means to and for you.

    Many people we work with, from first-year students to senior leaders, stop short of even this first step. They can acknowledge the problem—funding has been cut, hiring has slowed or their people are struggling with change—but they don’t take the harder step of acceptance.

    Acceptance means internalizing that your long-standing plan or approach may no longer be viable and that you will need to adjust your goals or strategies. It can also mean accepting that you might need support or community beyond your institution to help hold this heavy truth. But this is the inflection point where agency begins: not wishing conditions were different, but accepting the need for you to think and act differently, too.

    For a postdoc, acceptance might mean recognizing that a principal investigator’s funding constraints could shorten the timeline of their project. That realization could prompt them to seek alternative support, accelerate a job search or pivot their research scope. For a student, acceptance might mean realizing that since their adviser’s experience is limited to academic careers, they will need to proactively seek additional mentorship to position themselves for biotech careers.

    For Dinuka, acceptance came during a period of leadership transition. The role he had taken on had quietly shifted beneath him—new expectations, new reporting lines and values that no longer aligned with what drew him to the work in the first place. He agonized over whether to stay and adapt or to acknowledge that something essential had changed. The moment he admitted that reality, uncomfortable as it was, he could finally see a path forward. Acceptance meant reclaiming his agency.

    Reflection Prompts:

    • What change in your environment are you resisting acknowledging?
    • What might acceptance make possible that resistance is currently blocking?
    • Who can help you process this shift with honesty and perspective?

    Assess the Change

    Once you’ve acknowledged and accepted a situation, the next step is to assess it strategically. This is where you shift from emotional reaction to analytical clarity.

    A useful tool here is a SWOT analysis (strengths, weaknesses, opportunities, threats). Ask yourself:

    • Strengths: What are your skills? Where can you leverage them in this situation?
    • Weaknesses: Where are you vulnerable?
    • Opportunities: What new directions might this open?
    • Threats: What could block your goals?

    Answering these questions encourages balance. Some start with weaknesses and threats; others begin with strengths and opportunities. What matters is that you consider all four dimensions.

    It’s also helpful to share your SWOT with a mentor or trusted colleague. Instead of laying out your situation and asking, “What should I do?” you can say, “Here’s how I’m assessing my situation. Can you help me identify what I might be missing?” Tools like a SWOT provide structure for both your reflection and your conversations with those who support you.

    When Dinuka reached this stage, he turned to trusted mentors, colleagues and family members to triangulate perspectives. His SWOT involved asking, what strengths could he draw on if he stayed? Where were the risks if he left? What opportunities might emerge if he stepped away? What threats might come from doing so? Speaking these questions aloud prevented him from getting stuck in his own echo chamber and restored clarity. Assessment gave his uncertainty a shape.

    Reflection Prompts:

    • How fully have you mapped the situation you’re in—emotionally and strategically?
    • Which perspective (strengths, weaknesses, opportunities, threats) do you tend to overemphasize or neglect?
    • Who could provide an outside view to help you see what you might be missing (trusted mentors, colleagues, friends or family members)?

    Address the Change

    To address change is to use what you’ve learned to respond skillfully.

    Sometimes it starts by envisioning your best possible outcome six to 12 months out and working backward from there. Other times it means short-term triage, only figuring out the next logical step rather than solving everything at once. That might mean updating your CV, signing up for job boards or reaching out to a mentor.

    One postdoc Naledi worked with wanted to keep his career options open. In response, he began carving out one hour a week to set up informational interviews with alumni in biotech and communication careers, learning which skills were in demand. With that insight, he added a side project that strengthened his technical skills, focused on service and leadership opportunities to communicate science, and kept his network apprised of his progress.

    In Dinuka’s case, addressing the change meant testing what was still possible before making a decision. He clarified expectations with new leadership, re-aligned priorities and gave the situation space to evolve. When it became clear that the trajectory no longer matched his values or goals, he made the intentional choice to step away. That decision, though difficult, came from a place of calm rather than crisis.

    Addressing change when the future is unclear means shifting from awareness to iterative forward motion, using your definition of integrity as your compass.

    Reflection Prompts:

    • What is one small, concrete step you can take this week to move forward?
    • If you imagine the best version of this situation a year from now, what would need to happen between now and then?
    • How can you act with integrity even when you can’t control outcomes?

    Appreciate Achievements

    The final step, often overlooked, is to appreciate achievements. Many wait for a situation to resolve before celebrating. But change often unfolds over a long arc, and there may never be a moment when everything “returns to normal.”

    That means recognizing that even small wins are a big deal. Did you talk to a friend to process your situation? Celebrate. Did you update your CV? Celebrate. Did you gain greater clarity about your direction? Celebrate!

    Shifting from celebrating only outcomes (a publication, a job offer, a raise) to also celebrating progress, milestones and effort helps sustain momentum and motivation.

    When Dinuka finally left that role, he felt grounded. He appreciated the mentors who guided him, the colleagues who supported him and the lessons learned in difficulty. He celebrated not the exit itself, but the growth that came with it. That sense of gratitude transformed what could have been resentment into renewal.

    Appreciating achievements is not self-indulgent; it is strategic. It focuses attention on what you have accomplished despite uncertainty, which builds confidence to keep going.

    • What progress have you made in the past month that you haven’t acknowledged?
    • Whom can you thank or recognize for supporting your journey through change?
    • How do you remind yourself that growth often looks like struggle before success?

    Why Straight A’s Matter

    Taken together, the A’s—acknowledge and accept, assess, address and appreciate achievement—form a road map for agency. We may not control personal setbacks, professional disappointments, shifting organizational priorities, unfair practices or political turbulence. But with every new challenge, we can start responding intentionally, identifying where we can still move.

    Our experiences reinforced that agency is learned through practice. The Straight A’s provide both structure and language for something many of us attempt intuitively: turning uncertainty into direction. The framework accepts complexity and teaches us to meet it with clarity and integrity.

    By practicing the Straight A’s, we build the muscles of agency and leadership. If we teach the next generation of leaders these approaches as part of their training and development, they will be prepared to lead skillfully in a world where the only constant is change.

    Ind. B School to Enforce Grade Distribution for Skill Classes

    Some faculty members at the Indiana University Kelley School of Business have been instructed to eliminate grade rounding, remove the A-plus grade option and keep average section GPAs between 3.3 and 3.5 for the fall semester.

    The grading changes aim to “address grade inflation and promote rigor across our curriculum,” according to an email sent to faculty in the Communication, Professional and Computer Skills (CPS) department from business writing course coordinator Polly Graham, which was obtained by Inside Higher Ed. “During the COVID-19 pandemic, [CPS] grades elevated, and in recent years, grades have remained high. In recent semesters, some instructors have awarded 100% A’s in standard (i.e., non-honors) sections, and others have awarded extraordinary numbers of A+’s and incompletes,” the email said. 

    The new grading policy was sent to instructors in early August without faculty discussion or approval, according to a faculty member in the CPS department who asked to remain anonymous for fear of retribution. The department, which does not have its own governance or bylaws beyond what governs the business school writ large, is the only one in Kelley that is staffed entirely by lecturers who do not have tenure protections. So far, the new grading policies apply only to courses in the CPS department, the faculty member said.

    Instructors of standard, nonhonors courses must make the GPA of each section average between 3.3 and 3.5, and honors course GPA averages must fall within 0.2 points of the “section’s cumulative student GPA,” the email stated. Faculty members should not round up final grades “even if the student’s grade is very close to a higher letter grade,” and each instructor will complete two check-ins with CPS leadership—one before and one after midterms—after which “formative support will be provided to faculty as requested or needed.” It’s unclear what form the support will take, but the faculty member suspects it could be additional assistance from the chair on lesson plans or grading strategies.

    It’s not unusual for business schools to enforce a set grade distribution. At the University of Michigan’s Ross Business School, for instance, core class instructors must follow a distribution that allows 40 percent or fewer undergraduates to earn an A-minus or higher, 90 percent or fewer undergraduates to earn a B or higher, and at least 10 percent of undergraduates must earn between a B-minus and an F. Emory University’s Goizueta Business School also enforces a grade distribution, as does Columbia Business School.

    The Kelley School will also enforce an attendance policy for CPS classes this fall. Students will be allowed up to three absences without a grade penalty. After the fourth absence, they lose one-third of their final letter grade, and after five absences, they lose a full letter grade. Six absences will result in an automatic “failure due to non-attendance,” the email explained. The school will allow exceptions on a case-by-case basis.

    All Kelley students are required to take courses within the CPS department, including a business presentations class, a business writing course and three “Kelley Compass” classes that teach soft business skills such as team building, interviewing and conflict management. Like the lab time that accompanies physical science classes, CPS courses offer skills-based training that encourages mastery, the CPS faculty member told Inside Higher Ed. Faculty are concerned that the new GPA targets put an artificial limit on students’ success.

    A spokesperson for the Kelley School did not answer Inside Higher Ed’s questions about the grade recalibration and instead provided the following statement: “At Kelley, faculty design courses to be both rigorous and fair, while supporting student development and career preparation. Our longstanding priority is to ensure that grades reflect the quality of each student’s performance and that grade distribution is fair and consistent, including across multiple sections of the same course.”

    The statement language echoes what faculty have been instructed to tell students and parents who ask about the grading changes, according to the CPS faculty member.

    Indiana’s Kelley School has become more popular of late, and administrators appear to be tightening admissions standards in response. The school has fielded some 27,000 applications for approximately 2,000 spots in recent years, the faculty member said, though the Kelley spokesperson did not confirm or refute these numbers.

    In March, Kelley promoted Patrick E. Hopkins, an accounting professor who has worked at the business school since 1995, to dean. Just over two months later, on June 2, incoming Indiana University prebusiness students were notified that the minimum grade for automatic admission to the Kelley School would be raised from a B to a B-plus, starting with their cohort. Christopher Duff, the father of an incoming Indiana prebusiness student who plans to seek admission to Kelley, said the change was a “bait and switch.”

    “To be crystal clear, I have zero issues with the Kelley School of Business changing their admission criteria. I do, however, have a major issue in the timing of this change. We made our decision based on clearly stated information at the time of commitment. We jettisoned all other schools, offers and financial aid to pursue a degree from Indiana-Kelley,” Duff told Inside Higher Ed. “You want to change the criteria? Fine. Do so with the incoming class who will be aware to make an informed decision. We did not get that choice. It was made for us and when we complained—and we all did—we were essentially told to take it or leave it.”

    Duff said he met with Kelley’s undergraduate admissions director, Alex Bruce, in June to discuss the change, and in that meeting Bruce told him the school had overadmitted for the incoming class and received commitments from far more students than they anticipated.

    “I asked [Bruce] if the admission department was telling the academic departments to grade harder, to weed out even more students than prior years,” Duff said. “He assured me that admissions and academics are separate entities and have no control over each other. I do not believe anything he told me that day.”

    Why small talk is a skill worth developing (opinion)

    You walk into the conference networking event, feeling alone, aware of the steady chatter throughout the room. You look to find someone you might know, you sense your breath growing faster and you experience that all-too-familiar pit in your stomach. You walk deeper into the room, taking a few grounding breaths, and notice others standing alone. You approach another conference attendee, feeling as if you are stepping outside of your body, and in your friendliest tone you introduce yourself and ask, “Where did you travel in from?”

    You did it! You initiated small talk with a stranger.

    Small talk is a mode of communication that occurs throughout the world, but not every culture engages in small talk to the same degree. In some cultures, it is expected, and in other cultures it can be perceived as inappropriate or rude. In addition to cultural context, one’s perception of small talk and propensity for engaging in it can be influenced by factors including, but not limited to, personality traits, degree of social comfort, mental health and wellness, past experiences, and the setting of the conversation. Small talk can also present specific challenges to language learners, neurodivergent individuals, people who are unaccustomed to talking with strangers and many others.

    Merriam-Webster Dictionary defines small talk as “light or casual conversation: chitchat.” (Seeing the word “chitchat” immediately brought me back to kindergarten, when my teacher, Mrs. Barker, would frequently say, “Kay, stop your chitchat.”) Cambridge Dictionary defines small talk as, “conversation about things that are not important, often between people who do not know each other well.” The emphasis on “not important” can give the impression that small talk is useless, however, within the U.S cultural context, small talk holds great importance in connecting individuals and laying the foundation for more substantial communication. Think of small talk as the gateway to more meaningful conversations.

    When done well, small talk relies on improvisation and adaptability, allowing for a flow of information and often uncovering unexpected insights and mutual interests. When I think of small talk I think of it as jazz, with each person riffing off the other to create a connection and to also make meaning in the moment. Effectively engaging in small talk by establishing commonalities can open a door for a future collaboration, expand your professional network, build rapport leading to a career or academic opportunity, enhance confidence and ease tension in an interview.

    Do you wish that small talk felt less awkward and more meaningful? Apply these strategies to reduce your small talk stress and to contribute to your career success:

    • Get curious. Harness your curiosity as you engage in small talk. Take the scenario we began with: Someone might ask, “Where did you travel in from?” because they are generally interested in meeting people from different parts of the country or world. Someone else might ask this question as a gateway to finding a future collaborator from a specific country or academic institution. Don’t just ask questions for the sake of chatting, but rather ask about topics in which you are genuinely interested. This approach will make engaging in small talk more enjoyable and valuable to you, and your interaction will feel authentic to the person with whom you are speaking.
    • Listen actively. As the other person responds to your question, try to refrain from planning what you will next ask, but rather focus on absorbing what they are sharing. Consider reflecting an aspect of something they mentioned. For example, if in response to “Where did you travel in from?” they say, “I flew in from Greece last night, and this is my first time in the States; I’m a Ph.D. student at the University of Crete,” you might empathize with their journey and ask how long they are visiting. After further discussion, you might feel inclined to offer to host the individual if they plan to travel around. Your one question, the one that initiated the small talk exchange, could even lead to a lifelong professional relationship.
    • Consider the context. The definition of small talk in the Cambridge Dictionary refers to a “conversation about things that are not important.” I would challenge you to not dismiss small talk as trivial but rather leverage it for more meaningful conversation. When thinking about the setting in which you are engaging in small talk, you can guide the conversation toward greater meaning. It would be odd if the individual attending the networking event at the conference opened the conversation with their name and asked, “What do you think about the weather?” This question would seem very disconnected from the event and purpose of the networking session. However, if the individual were waiting outside at an uncovered bus stop, it might be natural to strike up a conversation about the weather. Having an awareness about the context and setting will lead to an authentic conversation.
    • Have go-to questions. While you don’t want to arrive at every occasion with a script of possible questions, it can be a good exercise to reflect on the things about which you are genuinely curious. When attending a conference networking event, you may be interested in hearing about individuals’ career paths, learning about their research, gaining their advice, etc. In developing questions, focus on ones that are open-ended, where the response requires more than a yes or no. You might ask, “Which conference sessions are you most interested in attending?” Maybe that seems unimportant to you or even a bit superficial, but hearing about the other individual’s interest might inspire you to attend a session you would not have initially chosen. As the conversation unfolds, so will the opportunities to guide the conversation toward more meaningful topics, and you might next ask, “What research projects are you currently working on?”
    • Practice. It is likely that you have attended interview preparation and practice sessions but far less likely that you have attended a small talk training. This is not your fault. My plea to my fellow career development practitioners is this: If we know that many individuals approach small talk with feelings of discomfort or dread, and we also recognize that it is an important skill that leads to positive career outcomes, then we need to actively train and create opportunities for our students and postdocs to practice small talk in low-stakes settings. Consider building small talk into your interview preparation offerings, add a small talk learning module to an upcoming campus networking event, collaborate with your campus’s English language learning program to incorporate small talk activities and reinforce the many places and spaces where your students and postdocs are already engaging in small talk. An example would be when a student comes in for an appointment and asks, “How was your weekend?” By asking they might learn, for instance, that you were recently in Miami, a city on the top of their list of places to visit. In this exchange you could draw attention to how the student effectively engaged in small talk, reinforcing that it is a skill they already possess.
    • Know what topics not to lead with. In the U.S. cultural context, it is safe to say that you would not want to lead small talk with questions about politics, religion, finances, health or overly personal topics. Aspects of these topics might be categorized as sensitive or controversial and can create tension and lead to misunderstanding. Through engaging in small talk, you should be building a foundation of connection that can facilitate greater openness toward engaging in more meaningful topics. That said, maybe you are at the American Political Science Association’s annual meeting—in that context, it would be common for the small talk to include politics. The setting and context can serve to guide the topics and direction of the small talk.

    In academia, where emphasis on depth and scope of knowledge is highly valued, small talk can be easily viewed as a burden and overlooked as a necessary competency. But by applying a few small talk communication strategies, you will find that it can open doors and enhance career success. If you have yet to do so, embrace small talk as a skill worth developing, and get out there and chitchat. The effects on your professional life could be both profound and long-lasting.
